How do you keep your change initiatives successful?

The change will always hit the organization, the impact may be positive or negative it depends on how we prepare ahead of it. To avoid a negative impact from any driver of change, we need to determine the identify what is susceptible to change and what kind of change, gradual implementation approach or one-time complete overhauling? Ensure the stakeholders of the organization are well communicated with before launching any change initiative if that is what the organization needs the most at that time.

To optimize the efficacy of change initiatives, a strategic emphasis on transparent communication, robust stakeholder and employee engagement, and vigilant progress tracking is paramount. Crafting an alluring vision for transformation, enlisting the active participation of employees, periodic communication updates, deftly addressing apprehensions, and exhibiting adaptability in response to evolving circumstances emerge as pivotal facets. Furthermore, using real time data and listening to feedback to make smart choices, along with giving through training, are really important. We must not forget; success keeps going when careful plans and a supportive environment come together.

Conduct a thorough analysis to pinpoint the exact issues or opportunities prompting the change. If declining customer satisfaction scores are the impetus, gather detailed feedback to understand the underlying causes. This ensures that the change initiative is not just a reaction to surface-level symptoms but addresses the root causes of challenges faced. One of biggest areas often missed with communication during change is letting people know there is no update Sometimes when businesses are waiting for things to fall into place they forget to let people know and it looks like nothing is happening. People then start creating their own narrative about the silence. So even if it's a ' nothing to say right now because we are...' that is often enough to keep people informed in the slower times

One way that I've found this to be helpful is by having Change Champions whose role is to model and serve as a resource as changes are being implemented across an organization. Change Champions don't need to be executives or leaders; in fact, it's typically better if the role is filled by peers.

Imagine a culture where part of the regular workflow and day-to-day operations involves listening to employee feedback and ideas? If you wait to ask for employee ideas when you are working a change initiative, it may be too late. This can and should start with managers and supervisors in a 1-1 setting. When employees know they can be honest and open with their managers they will feel a greater sense of trust as the changes occur.

Include employees in the planning process, seeking their input and ideas. If the change involves a new operational process, form a cross-functional team that can provide diverse perspectives and innovative solutions. This taps into the collective intelligence of your workforce and makes employees feel valued and invested in the outcome. Empower them by providing the necessary training, resources, and authority to implement changes within their areas of influence. Celebrate milestones and recognize individual and team contributions to keep morale high. By actively involving and empowering your employees, you create a sense of ownership and accountability, driving deeper engagement and fostering a supportive environment.

The rewards should be relevant to the change. Why? When you reward people, they try to determine what led to the reward. If they don't know it was related to the change, the reward may backfire. For example, if they think the reward was for being positive in a general way, they may continue to act positively, but they won't necessarily channel that energy into promoting the change. Be intentional and specific with rewards.

I'm glad this doesn't go as far as saying 'put your employees through a change programme ' It's such an old fashioned way of thinking about change and assumes that a snap shot in time piece of learning will make it all ok. Instead of change (language is important) maybe think about words such as innovation, agile ways of working or creativity as these offer a more positive mindset around stuff that is changing

I think it's also important to highlight that both quantitative AND qualitative feedback are equally crucial in monitoring the impact of change. An initiative may be providing the desired results when it comes to revenue, profitability, and efficiency, but if it causes disruptions in employee engagement, then it will eventually prove to be detrimental to the business as a whole. It's critical for leaders to take the time and observe how change impacts their teams and the overall culture of the organization, as this will determine how it impacts everything else.

To sustain the success of your initiative, prioritize clear communication, adaptability to changing circumstances, regular evaluation of goals, and continuous improvement based on feedback. Additionally, foster a collaborative and motivated team to ensure ongoing success.

By doing it continuously you can also avoid the feeling of big change programmes. Little and often with continuous improvement means it's less impactful for people's emotions and also it helps your employees get into a rhythm of continuous change and being more comfortable with it

Something that is sometimes forgotten, or underestimated, is the importance of turning down the old process/system so that folks can't fall back on it during the transition. By removing this crutch, it forces people to gain experience with new system/process.
