When you know employees needs, desires, aspirations and pain points at an individual level, better strategies can be designed and execution resources can be aligned. Understanding persona based on individual aspirations, learning and skill acquisition needs, life stage and specific pain points are important to customize strategies. Organization may invest in learning and development strategies, community development, sports activities, mental and emotional well being and flexible work arrangements accordingly.

One of the most valuable tools I’ve used in getting to know employees is regularly scheduled 1:1 time. Setting aside 30-45 minutes per month (or more frequently, depending on your team size) can afford you insight into an employee’s needs, concerns, ambitions, and emotional state that you may not otherwise see. This time can be set up as a meeting in the office or a more casual coffee in the break room, but dedicating intentional time to people will help them feel heard and valued.

A well constructed employee engagement survey will enable you to segment your data based on personal demographics such as gender, ethnicity etc., and organisational demographics such as location and department etc.

While gathering data around employee segments is important, it's critical to remember that when you are implementing engagement initiatives, you are looking for ways to promote and engage ALL employees. Your communication strategy and engagement plan should be comprehensive and inclusive, allowing the employees to understand, appreciate, and celebrate one another. Remote and hybrid employees are looking for ways to connect and collaborate, so if you implement without intention, segmented employees can feel pushed out of an organization. Email newsletters, slacks, and social media posts with shout-outs from the CEO. Employees will almost NEVER get sick of being appreciated by Leadership.

Segmenting isn’t just about being more targeted, although that is the primary reason. Segmenting is also about engaging people in smaller doses, which is more effective. It’s very challenging (especially in a remote/hybrid environment) to address more than 10-20 people in a given session or program. You’ll actually have the opposite effect, as the large group setting will turn people off from connecting with one another more personally.

Knowing your employees well, their needs and preferences, in addition to regularly seeking their candid feedback enable a more effective approach towards customizing employee engagement strategies. Moreover, preparing related action plans targeting the critical employee mass within the organization having common pressing needs and/or concerns would even enable higher efficiency in tackling employee engagement initiatives, including those catering for universal common concerns pertaining to employee well-being, career development, psychological safety and working environment enhancement.

It's true that the key drivers of engagement can vary from one team to the next, or indeed between different job functions. Additionally, it is invaluable that local managers are equipped (with the tools and training) to understand drivers and blockers within their team, so as to be able to address local key drivers, which may differ from overall action areas.

I like the waterfall metaphor for employee engagement. Employee engagement in an organisation starts at the top and trickles down to senior and middle managers. Then it reaches the employees... It is very helpful to check the top management mindset first and then focus on the details of commitment. If there is turbidity in the pool, we must first check the water( top management mindset)that fills the pool.

There are some factors to consider when developing employee engagement strategies. 1. An employee in general needs support that will assist him in carrying out his job roles. Thus, we should provide necessary assistance to them to fulfill his jobs. This will allow the employee to develop self-esteem, commitment, and engagement in his work. 2. Managers/supervisors must be equipped with the necessary skills to support their employees, such as leadership, coaching, team development, etc. 3. To connect and engage employees, we should promote two-way communication, which is a key factor in influencing trust and engagement. 4. Conduct a survey to learn how employees feel about the factors influencing their motivation and commitment to work.
