2 Executive Summary:
Change is an inevitable part of business world. Coping with change efficiently determines
survival in the market. Beximco pharmaceutical is the leading pharmaceutical organization in
Bangladesh. This company is conducting efficiently its business home and abroad. With the
passage of time, the company must go through changing situation. Beximco has started its
operation by importing and come to manufacturing after a certain time. It has a committed and
efficient group of employees who have made the company go abroad crossing the national
border. Before introducing any change in the organization, opinions from all levels of employees
are considered. Introducing ERP system is considered a significant milestone in its technological
sector. Cross- functional communication has been developed by this effective system. Providing
employee Training is an important culture of this company. To adapt to new technology,
employee training is arranged before introducing any change. The company has achieved some
international recognition and nation-wide reputation by exercising participative management and
effective communication.

3 Introduction:
3.1 Origin:
While we were studying Change Management Course a need arose to know the practical
implications of the knowledge we gathered throughout the entire course regarding change
management. That’s why we were instructed to visit an organization and explore the aspects of
change management by our respectable faculty member Taskina Ali. So, to accomplish this
requirement of our change management course this report was originated.

3.2 Background of the Report:


Organizational change is a process in which an organization changes its structure, strategies,
operational methods, technologies, or organizational culture for benefited the organization and
without this changing process, businesses would likely lose their competitive edge and fail to
meet the needs of what most hope to be a growing base of loyal customers. Organizational
change process at some points can be nonstop or happen for dissimilar periods of stretch.
The human resources department can provide our organization with structure and the ability to
meet business needs through managing our company's most valuable resources - its employees.
There is deep relationship between change and HR function which is the HR department must
ensure that employees are motivated to undertake the change and participate in the change
management program.

3.2.1 Scope of the Study:


This report has been prepared through extensive discussion with company’s employees and with
the clients. Prospectus provided by the company also helped to prepare the report. At the time of
preparing the report, we had a great opportunity to have an in-depth knowledge of all the
functioning activities practiced by the Beximco Pharmaceuticals Limited.

3.2.2 Objective of the Study:

their Human Resource Practices along with the relationship between the changes and HR

It is a descriptive research, which briefly explains of the organizational change process of


Beximco Pharma Limited.

3.3.3.1 Primary data:

We have collected raw data through informal face to face conversation with the officers and
employees.

3.3.3.2 Secondary data:

To collect the secondary data different related printed materials like Beximco Pharma Limited
annual report; its website etc. has been used. Moreover, Library sources also have been used as
secondary source of collecting early mentioned data and information.

3.4 Limitations of the Study:

The following limitations are apparent in the report:

• One of the major limitation we faced is the report of the company policy is not disclosing
some data and information for obvious reason, which could be very much useful.
• It requires lot of assistance from all level officers and staff but as a renowned company,
the officer was busy in doing their works.
• It was very difficult to collect some data, which is very essential as the Assistant HR
Head denied those questions.
• Every organization has their own secrecy that is not revealed to others.
• Got permission of group visiting from authority in lately.

4 Background of the Company:

BEXIMCO Pharmaceuticals Ltd (Beximco Pharma) is a leading manufacturer and


exporter of medicines in Bangladesh. Incorporated in the late 70s, Beximco Pharma began as a
distributor, importing products from global MNCs like Bayer, Germany and Upjohn, USA and
selling them in the local market, which were later manufactured and distributed under licensing
arrangement. Since then, the journey continued, and today, Beximco Pharma is one of the largest
exporters of medicines in Bangladesh, winning National Export Trophy (Gold) a record five

times. The company continues to adhere to the global standards and its manufacturing facilities
have been already certified by the regulatory authorities of USA, Europe, Australia, Canada,
Latin America and South Africa. Over the last three decades Beximco Pharma has grown from
strength to strength but the simple principle on which it was founded remains the same:
producing high quality generics and making them affordable. Ensuring access to quality
medicines is the powerful aspiration that motivates more than 3,000 employees of the company,
and each of them is guided by the same moral and social responsibilities the company values
most.

Alliance for Maternal Action (MAMA) in Bangladesh, as its founding corporate partner which
aims to deliver life-saving health messages to pregnant and new mother using mobile phones.
BEXIMCO Pharma also plays an important part in promoting Maternal and Newborn Health in
partnership.
BPL continues to support JAAGO Foundation, the largest youth based volunteer organization in
Bangladesh, which aims to bring about substantial improvement in the lives of disadvantaged
people with special emphasis on their literacy and nourishment. BEXIMCO Pharma sponsors
JAAGO’s various health and education initiatives and actively takes part in celebration of special
days.
Beximco Pharma, on a consistent foundation, helps UN mission in diverse countries
through providing free medicines for running health camps.

Since 2003, we have continued our ARV drugs donation to local NGOs for treating AIDS
patients in Bangladesh. The company runs its awareness campaign in the form of rally,
discussion, poster presentation, and seminar to observe World Hypertension day, Osteoporosis
Day, Asthma Day, Diabetes Day, AIDS Day etc.

As a part of its commitment to promoting research, particularly in the field of biomedical


science, Beximco Pharma has extended support to Professor KS Rabbani, Chairperson,
Department of Biomedical Physics & Technology, Dhaka University in his project of developing
low cost mechanical prosthetic hands and portable computerized ECG machine. This would help

promote his innovations and make them affordable to our people. The company has also
provided free technical support to world renowned research institutes and universities upon
request.
Through the FRF foundation, Beximco has been engaged in philanthropic activities for the last
12 years, providing medical consultation and diagnostic support both for its employees and
general people at a nominal cost. BPL also plays a leading role in promoting sports and
preserving cultural heritage through sponsorship.

In 2016,

• Entered the Gulf pharma market (Kuwait) as the first Bangladeshi company
• Became the first Bangladeshi company to commence medicine export to USA
• First Bangladeshi company to receive product approval from Health Canada.

In 2015,

• First Bangladeshi pharma company audited and approved by the USFDA
• First product for USA approved
• Launched generic versions of blockbuster Hepatitis drugs Sofosbuvir and Sofosbuvir+
Ledipasvir for the first time in the world.

4.6 Functions of Beximco Pharma:


The following are the main divisions the structure and functions of each of these divisions are
described below:

4.6.1 Research & Development:


Our product development team continues its strong research orientation in formulation
development to transform BPL into a truly international one. As a generic drug company,
Beximco Pharma Ltd has given top priority in building and strengthening capabilities to excel in
formulating technologically complex products to create strong differentiation. The company’s
R&D team develops a wide range of generic products including difficult to copy formulations in
defined specialty areas.

4.6.2 Manufacturing Facilities:


The main manufacturing site is spread across a 22-acre area located near the capital city, Dhaka,
which houses facilities for manufacturing tablets, capsules, intravenous fluids, liquids, creams,
ointments, suppositories, metered dose inhalers, ophthalmic drops, large volume parenteral,
sterile ophthalmic, prefilled syringes, lyophilized injectable etc.

5 Human Resource Management of BEXIMCO Pharma Ltd.

5.2 Relation between HR practice and changes:
Here we must make the relation between HR practice and changes of the organization. Beximco
Pharma brings some changes in their organization within five years. There are- technological
change, recruitment change, and unexpected change.

1. Relationship between training & development and technological change: By giving


technological training to their employees Beximco Pharma can speed up on their work
and saves their time. This saves time, offering the ability to make decisions faster. They
also can store information easily. Because technology eliminates the need for double or
triple entry systems and reduces the need to file large amounts of paperwork. Now,
contracts and customer information, warehouses data are stored in a minute.
For technological change organization become more concern for giving technological
training to their employees that will help organization in development, employee
development as well as their growth.
2. Relationship between training & development and recruitment change: Beximco
Pharma recruits their internal employees when their other employees were absence. They
basically recruit external employees every year. They give training to their internal and
external both employees. Recruitment training has many benefits for Beximco Pharma
managers in the organization. At first, they believe that they are the best job interviewers
in the world, but the training helps them to become real experts in discovering the
potential in the job candidates.
For recruitment change organization focuses on recruitment training in every two month
later. Because it benefits the organization in workplace, getting more efficient employees,
and organization’s work efficacy become high.
3. Relationship between delighting employees with the unexpected situation and
unexpected change: Beximco Pharma launched 5 new drugs across Gastrointestinal,
Cardiovascular, Women health, Vitamins and Minerals and Ophthalmic portfolios. This
decision of Beximco Pharma makes many changes in system and service. So, there are so
many challenges are standing for their employees to deal. If they successfully done the
critical situation the company will give them reward.
For dealing with many unexpected change organization organized more reward system,
gifts, incentives, and bonuses for their employees. That will motivate them to accept the
situation as a challenge and increased their self-efficacy to achieve the organizational
goal.
Finally, we can say that, the changes affect the HR practice. Organization always try to improve
with the changes occurred in the organization. The HR practices which Beximco Pharma follows
all helps in organizational development. Making a strong relationship with the employees they
increased their portfolio.

6 PEST Analysis

The PEST analysis of Beximco Pharmaceuticals Limited gives a strategic report of the situation
the company is operating in. Here the term PEST analysis means analyze The Political Factor,
Economic Factor, Social Factor and Technological Factor. A brief PEST analysis of Beximco

7 Major Changes that Took Place in Beximco Pharma Ltd.

We know that Beximco Pharma limited has its several operations & doing businesses promptly.
But to achieve todays position Beximco Pharma limited had to go through for several changes
that they implement within their organization for achieving the company’s goal. The changes

7.1 Structural Change:


Beximco Pharam Ltd. started their journey in 1976 as drugs importer. After importing for 4 years
in 1980 they were able to build good network of suppliers and moved for production of their
own. Later, after achieving continues success and recognition by worldwide honored certificates
for great quality, they started their journey of exporting their product on 4th August 2016 for
their production department’s expansion.

7.2 Process Change


In Beximco Pharma Ltd, some significant process changes took place over time which are
remarkable enough for getting discussed. That’s why those are discussed below:

• Technological Change

Beximco Pharma Ltd. had some major changes in Technology sector. Beximco Pharma Ltd.
started MIS department from the beginning of 90’s. They are using various kinds of HR related
licensed software. The recent major technological change has occurred in 19th December 2017.
They have implemented ERP (Enterprise Resource Planning) in Information Technology sector.
Before this implementation, whole IT system were decentralized but now IT system is totally
centralized. Now people from any department can get information of other department easily.

• Recruitment Process

Recruitment process of Beximco Pharma Limited was previously taken by circulating job posts
and thus recruiting employees. But nowadays whenever any permanent employees leave the job
then they do internal recruitment. Beximco Pharma Ltd. is very much objective oriented in their
change related process. They have their specific objectives for such changes. These changes can
make the next step of success for Beximco Pharma Ltd.

7.3 Cultural Change
Cultural Change means the change which is related with human within the organization. Any
kind of culture changes have not been occurred for last 30 years.

7.4 Cost Cutting Change


Beximco Pharma Ltd. Has no focus on Cost cutting change. The company thinks that, currently
there is no kind of situation in the company where cost cutting change is needed.

8 Approaches:
There are two types of approaches we like to mention-

Top-down approach

Bottom-up approach

Top-down approach: A top-down approach in business describes a traditional organizational


style that emphasizes the imperatives and vision of upper management. Company directives and
goals flow down from the top to subordinates below.
Bottom-up approach: The bottom-up approach means that local actors participate in decision-
making about the strategy and in the selection of the priorities to be pursued in their local area.

According to our information Beximco Pharma follows ‘Top-Down approach’. Beximco


Pharma’s management implies imposed change as the initiative comes from the top. Decision-
making is centralized at higher levels of the organization, excluding lower-level employees in the
change process. Mainly they follow top-down approach to make changes quickly and dealing
with the problems. Leaders who make all the decisions and expect subordinates to follow create
resistance to change.

8.1.1 Approaches to change:


There are two approaches to change we have learned.

• An economic approach to change (theory E)


• An organizational capabilities approach to change (theory O)

According to our collected information Beximco Pharma follows “theory O” for their
organization. As we know theory O means concern to bring changes based on organizational
culture and capabilities through individual and organizational learning. Beximco Pharma’s
executive told us that their organization give more focuses on their employees from increasing
shareholders value. It’s follow the top-down approach but focusing on theory O, so that top
management sometime gives employee the opportunity to discuss about the assigned work, like-

gives the scope to their employees to stop the work immediately and inform the top level about

9 Action Planning of Beximco Pharma Ltd. to Manage Change


As per Md. Shariful Islam, the asstt. Manager of human resource department of Beximco Pharma
explained us what techniques do they aply to make the organization change ready. First, when
the HR manager is about to introduce any change in the organization he finds out the change
agents first, basically he picks a change agent from every generation of the employees of the
organization so that the change agent can relate their peers more closely to the upcoming change.
When the change agents are identified each, and every employee of the premises is notified to
attend the up coming change meeting in the conference room. There a vast discussion goes on
how they are going to adopt the changes. Senior employees provide their valuable suggestion
and the fresh graduates are also asked what are their ideas about the change. Which means the
HR manager gives a voice to all the employees to speak out about the change. Once the
organization is change ready then the change is brought one by one unit. So that they can observe
and modify the effects of change on the organization more effectively.

10 Major Findings
• Beximco Pharmaceuticals is going through a mature market where market has been
saturated. The company is expanding its market to retain its leading position.
• By using ERP (Enterprise Resource Planning) System, the company has established
cross-functional relationship among all the departments. (Sales ,Marketing, Finance,
HRM)
• By achieving GMP (Good Manufacturing Practice) and GCC (Gulf Cooperation Council)
recognitions, they have ensured quality assurance and further access to foreign markets.
• The beauty of cross-functional relationship is that it helps a great deal in formulating any
decision in every department.
• The company believes that employee participation can ensure effective management.
That’s why they consider opinion from all employees before introducing any change.
• Employee training is an essential part of enhancing their skill. By providing training
before any change, the company ensures better productivity from employees.
• They conduct job analysis project after every 4 years and evaluate market trend to
determine cost of living situation. Based on findings, they consider incrementing of
employee salary.
• The company has no record of cost- cutting by affecting its employee. So, indicates a fair
corporate practice.
• Despite existing in an oligopoly market, the company doesn’t compete with price. Still
some products are sold in a relatively higher price than other pharmaceuticals companies.

• Since the company has not faced any severe loss yet, it clearly indicates the sign of a
robust management from top to bottom levels.

11 Recommendation

• Since BPL is going through mature market, they should expand variety of products and
create more customers.
• They can establish a hospital or diagnosis center since it is not only relevant for them but
also a highly profitable venture.
• No big loss or negative change still happens. Considering SQUARE Pharmaceuticals as a
strong competitor, they should pay more attention on foreign market.
• Like their Job analysis project, they also should conduct survey on purchasing power on
common people before introducing an expensive production the market

12 Conclusion:

Beximco pharmaceutical ltd is one of the leading pharmaceutical company. It is growing


both in home and abroad. This company has extended its footprint with its better quality and
consistency of service. They gain competitive advantage through effective management
system, by providing training to the employee, maintaining cross cultural relationship,
ensuring quality service by introducing GCC. During this ongoing process they also adopt
various changes which are predictable or un predictable though in a discontinuous manner
but Beximco Pharma Ltd. Always try to make its employees change ready first then proceeds
for the changes. So, the more the company will deal with its changes efficiently, progress the
more their employees and people of this country will be benefitted by their products and
employment opportunity.
