HR Calibration Session Checklist

What it Does:
This checklist will help HR leadership and HRBPs effectively prepare for and facilitate calibration sessions.

How to Use it:


Review the activities in the checklist to ensure HR has taken all necessary steps to prepare for and facilitate effective
calibration sessions.

Notes:
 This checklist is meant to capture HR’s role in preparing for and facilitating effective calibration sessions. Use
this checklist in tandem with the corresponding Manager Guide to Calibrating Employee Performance in Step
5.2 of this Ignition™ Guide to support your work with managers across activities related to calibration and the
performance review process more broadly.

Calibration Session HR Checklist

Calibration Preparation
Calibration preparation entails informing managers and employees about the process, and coordinating with
stakeholders within and outside of HR to ensure the process is effectively managed.

Internal Communication

 Communicate to members relevant deadlines regarding when finalized performance reviews will be
delivered.
 Use group training sessions and/or individual meetings with managers (likely managed by HRBPs) to
set calibration participation expectations.
 Provide individualized coaching as necessary for managers who are preparing performance reviews
for their direct reports.
 Meet with senior line leaders to clarify calibration facilitation expectations for the calibration sessions
that are specific to their business units.
 Confirm that managers have completed all necessary review forms in preparation for the calibration
session.

HR Functional Coordination

 Provide HRBPs with opportunities to share best practices among each other regarding the facilitation
of calibration sessions.
 Ensure HRBPs follow organizational process for calibration sessions.
 Clarify relevant calibration deadlines within the context of the broader performance review process.

Calibration Facilitation
Calibration facilitation entails reinforcing and guiding the scope of the discussion and coaching managers
throughout the session.

Scope and Content of the Discussion

 At the opening of the calibration session, briefly highlight for managers the importance of calibration
as part of the performance review process, participation expectations, and calibration implications.
 Ensure managers are providing concrete, relevant, and recent performance examples.
 Encourage discussion, questions, and debate among managers to maximize the effectiveness of the
calibration exercise.
 Remind managers that all performance discussions should be tied to your organization’s pre-
established performance criteria for each particular job level and role.
 Take note of common strengths and development priorities to potentially feed into ongoing employee
development programs.
 Remind managers to update their reviews based on calibration discussions before finalizing and
delivering them.

Coaching

 Look out for any potential sources of bias as managers are discussing their direct reports, and
advise managers accordingly throughout the session.
 Ensure all decisions about each employee’s performance reflect the perspectives of the calibration
participants.
 Answer manager questions regarding the calibration discussion and/or its implications.
